360-Degree Leadership Assessment

The Leadership Performance Index survey (LPIndex survey) is an online multi-source, 360 degree feedback system that brings together views from a leader's direct manager, peers, direct reports, and other relevant stakeholders. It is uniquely designed on the basis of the Leadership Pipeline concept and it enables the organization to assess leaders on the actual job that needs to be done rather than abstract theoretical leadership competencies.

Most similar leadership assessment tests or 360 degree tools are based on the assumption that leadership is just leadership, not differentiating between leadership levels and how each leadership level uniquely adds value. This is exactly the assumption that causes most problems for an organization’s ambition to build an internal leadership pipeline.

Impact of Leadership Talent Assessment

The LPIndex survey supports leaders in accelerating their development by:

  • Understanding to what extent they have successfully transitioned into their leadership roles

  • Maps the leaders’ strengths and weaknesses in their current roles

  • Provides 360 degree feedback on how the leaders perform as leaders

  • Indicates the potential of the leaders to step into a higher leadership level

  • Significantly improves the leaders’ alignment of self-perception with reality

The Survey Can Be Utilized for Multiple Purposes

  • To conduct leadership assessments in connection with talent selection and promotion decisions

  •  To facilitate individual development plans this assessment contributes to more evidence-based coaching conversations

  • To conduct structured organizational leadership performance surveys where the organization wants to assess all leaders in the organization and conduct various analyses based on the results

  • In connection with the Leadership Pipeline Transition Programs, this survey report can serve as “the message from home” which will often improve the impact of the training.

Scientific Background

You will find a wide variety of 360-degree leadership assessment tools on the market. The vast majority of 360-degree tools are based on the assumption that leadership is just leadership. However, as the Leadership Pipeline book documents, this is exactly the assumption that causes most problems for an organization’s ambition to build an internal leadership pipeline.

The LPIndex survey is uniquely designed on the basis of the Leadership Pipeline concept and the decades of field observations and research that resulted in the book.

Accordingly, you cannot just ask the same questions in a leadership assessment across different leadership levels. Some questions may be the same but most questions must vary from level to level.

Some will argue that you can ask the same questions but interpret them differently depending on the leadership level. However, the problem is not the interpretation of the results. The problem is that all the respondents are left to interpret the subtle differences themselves. This will simply not provide sufficient validity and reliability.

To secure a high level of reliability and validity, we must ensure that the questions in the survey are strictly related to the leader's critical success parameters and that all questions are behavior-oriented and relate to behavior that can be observed.

The LPIndex survey has a set of questions that are unique to each leadership level. Each set consists of 30 questions divided into the five key themes for the leadership level concerned. Every question has been carefully developed to capture the uniqueness of the relevant leadership level.

Over time, more than 15,000 leaders have been assessed in the system and we have captured input from more than 60,000 respondents.

The validity of the questions is tested on an ongoing basis in connection with our Leadership Transition Programs. The validation base includes more than 1,500 leaders per year across different cultures.
